Ethical Challenges of Artificial Intelligence in Enterprise Human Capital Management Systems

The fast adoption of Artificial Intelligence (AI) into Enterprise Human Capital Management (HCM) systems has entirely changed the way organizations recruit, assess performance, workforce analytics, and engage employees. Although AI-based HCM solutions like intelligent hiring systems, predictive talent analytics, and automated performance management tools may be efficient, consistent, and data-driven in making decisions, they also create serious ethical issues. The paper takes a critical look at the ethical issues related to the implementation of AI in enterprise-scale HCM systems, relying on available empirical research, ethical theories, and legal considerations. Among the ethical concerns that have been observed are algorithmic bias and discrimination, the absence of transparency and explainability in AI-based decision-making, risks to employee privacy and data security, reduced human responsibility, and absence of accountability in automated HR practices. The paper, further, elucidates the conflict between automation and human-centric values with the thought that dehumanization is a potential outcome of HR practices when AI systems are left to work without sufficient ethical controls. This paper has demonstrated that responsible AI implementation in enterprise HCM requires ethical leadership, sound governance practices, transparency, bias auditing, and ongoing human supervision by synthesizing the lessons of the previous studies. The paper will also end by recommending a human-focused and balanced approach to AI-based HCM systems that remains both technologically innovative and ethically sound, legal, and respectful towards its employees.
